How A Job Description Writing Project
Saved Me From a Manager's Tirade
Let me tell you a story to illustrate what I mean. This happened a few years ago, while I was serving as the HR Director at a financial services company.

One afternoon a manager walked into my office, furious, and ranting that I had to boost her employee's pay by 20%. Why? Because this Sales and Marketing "superstar" had just resigned, out of the blue, after being offered 20% more by another company.

The manager was blindsided… and very, very unhappy when I didn't rubber-stamp her employee's salary demand. She blamed me personally for "letting go" of this superstar.

So…how did a job description help me handle this ranting, hot-under-the-collar supervisor?

Luckily, I had recently used our job descriptions to conduct an annual market pricing project for all jobs in our company. So I could easily refer to my spreadsheets to compare my data to the employee’s new salary offer.

My data showed that we were competitive in her base salary pay, but that she had more of an upside earnings potential at the new company given the structure of their variable pay plan.

As her manager and I talked through the issues, she realized that if she made this “superstar” a higher counter-offer, it would throw the rest of her employees’ pay rates out of alignment (and blow a big hole in her budget). And if word got out about the "superstar" getting a 20% raise, it could alienate everyone else on the staff.

Eventually the manager was forced to admit that she simply couldn’t afford to give everyone in her department a raise just because this employee had received a higher offer from another company. And she decided to accept the employee’s resignation without extending a counter offer.

In this situation, having the market pricing data available for the jobs in the Sales & Marketing department was critical to gathering the facts and making a sound business decision.
